[TYPO3-english] Multimedia content elements copies selected files to the uploads/media folder

Maybe the extension dam combined with dam_ttcontent might do the trick.

The latter refences files instead of copying them. It's an experimental
extension, but works fine as far as I know. (Have tried myself.)
